"You didn't have leverage then."

I was a manager at my previous place (small company), making about 63k. I was doing a three person job (i have the experience and I'm fast). My boss knew it and most of my co-workers knew it.

I asked for a raise (20%), they only gave me 7k raise (total 70k) and a small promotion.

I applied elsewhere and received an offer of 120k + 10%annual bonus. I didn't wanna leave as I loved working there. My boss practically let me set my own schedules and I could do whatever I wanted as long as I got the jobs done.

I took the offer, thinking no way the owner would match the money. After all, they didn't even give me a 10k raise.

I gave my two week notice, my boss wanted me to stay and talked to the owner. The owner came back with an offer of 100k (30k raise) + 20k retention bonus to match the offer. + annual bonus I would receive in Jan 2022 for 2021 work.

As much as I wanted to stay, I eventually turned it down. I asked my boss why didn't the owner just give me the 20% when I asked a few months ago. He said and I quote "You didn't have leverage back then." My boss wanted to talk to the owner and match the offer 120k, in pure salary/not annual bonus. But eventually I turned it down as it was getting too complicated with the back and forth with my boss being the middle man.

Tbh, I will miss working there. I'm working at a corporate now where everything is "proper" and "formal" with much less flexibility but I know this was too big of an opportunity for me to pass up.

I just don't understand why they didn't just give me the raise when I asked or at least matched the counter offer. My boss even said, they'd need hire 2-3 people to replace me or outsource most of their projects to 3rd party vendors (that will cost them significant $$$)
