I have worked at a mid-size private non-profit university for nearly five years. During this time I received regular raises – roughly 5 to 9 percent per year. Three years ago I was offered a promotion and signed paperwork with a 10K salary increase, which at the last moment was blocked by our CFO. I was promised that it would be “made right.”
Last year, I was offered a promotion with much increased responsibilities. After what happened prior I communicated my salary expectation for the position was told it was “perfectly reasonable.” When the offer came however, it was 15K under what we had previously discussed. It did not even match what I had been offered the previous year. My department head refused to discuss it. I was also unable to decline as we had already hired my staff, etc
I discussed all this at the time with my direct boss who is a good friend, he spoke with the department head and advised this was due to budgetary issues and again to wait until the start of the year. When that past, I was advised to wait another three months, then that passed again.
I became completely frustrated – I did a ton of market research and went to the department head with proof that my pay was roughly 20K under median local market value. I queried local public university salary data to demonstrate that other universities can pay their employees competitively. Finally, I pointed out that if I were to leave the university would not only have to pay a market rate salary to fill the position (we have had an open position for one year – every applicant declines when they discover what we are paying), but the lost productivity and knowledge cost would be far beyond what I was asking for. This seemed to motivate him and we had negotiations like never before, finally settling on a 20K salary increase with extra paid vacation.
Today, the department head met with our CEO, and the raise was blocked as it was apparently too large of a jump. I was advised that the raise would “still happen,” but it would be less than our agreed upon amount pending further negotiation between the department head and CEO. My direct manager privately advised the CEO was known for micromanaging compensation within departments and that he had seen it happen to others before.
Truthfully I almost handed in my two weeks today. I feel taken advantage of by the institution as a whole. The worst part is that besides the compensation, I really do enjoy my job. It would be a perfect fit for me otherwise.
Has anyone ever been in a similar situation and could offer advice? I’m expecting to negotiate further with the department head tomorrow – I’m considering asking to speak with the CEO directly but am unsure if that’s wise. Obviously it’s time to start looking for other work as well.
